When does “that’s just how they are” become a leadership problem?

A colleague interrupts others in handover. Someone routinely dismisses a junior team member’s concerns.

The response is familiar: “That’s just how they are.”

Personality differences are normal, but the effect of behaviour on residents, colleagues and the willingness to speak up cannot simply be explained away.

A constructive manager describes the behaviour, explains its impact, listens to the person involved and agrees what needs to change. They then check whether it has. That approach is fairer than letting frustration build or making a judgement about someone’s character.

Good culture is built through small, consistent leadership decisions. Is there a behaviour your team has quietly learned to work around that deserves a proper conversation?

Could a five-minute conversation help retain years of experience?

An experienced colleague starts swapping shifts, struggling with concentration or finding the temperature on the unit uncomfortable. It would be easy to make assumptions about performance. A better first step is a private, respectful conversation.

Perimenopause and menopause affect people differently, and staff should be able to explain what support would help without feeling judged.

Practical changes might include more flexible breaks, access to drinking water or adjustments to uniform, considered individually and reviewed together.

🌞It’s not about asking managers to diagnose anyone.
🌞It is about making sure good employees can speak up, be heard and continue contributing their expertise.

Would someone in your team know who to approach, and trust the response they receive?

We are incredibly proud to share that our Operations Director, Charlie Light, is a South West regional finalist for The Dignity in Care Award at the Great British Care Awards 2026.

This recognition reflects the way Charlie approaches every service, challenge and conversation. Her commitment to dignity, kindness and respect is evident in the support she provides to residents, families, care teams and managers, particularly during periods of uncertainty or change. Charlie understands that dignity is protected through everyday actions: listening properly, respecting individual choices, communicating honestly and ensuring people feel seen, heard and valued. As Operations Director, she is often the person on the ground, working alongside teams and helping them turn person-centred values into consistent practice. Her calm, compassionate and practical approach has made a real difference to the people and organisations Cornerstone supports.

We are delighted to see Charlie’s contribution recognised and could not be prouder to have her representing Cornerstone at the South West regional awards. The ceremony takes place on Thursday 19 November at Ashton Gate Stadium. We will all be cheering her on.

Congratulations, Charlie. This recognition is thoroughly deserved.

The 10-minute absence test every provider should try

Imagine your registered manager is unexpectedly absent tomorrow. Could the provider identify the top three current risks, urgent safeguarding matters, staffing gaps and overdue actions in ten minutes?

If the answer depends on phoning the manager, critical information may be sitting with one person rather than within the governance system.

This is not a reason to request another lengthy report. A concise, regularly updated risk and action overview, with named owners and escalation routes, can make a bigger difference.

Try the test at your next provider meeting.
Ask someone who does not run the service day to day to find the answers.
The purpose is not to catch anyone out.
It is to make continuity and oversight dependable.

An investigation should test the first account, not defend it

Once an allegation is raised, the first explanation can quickly harden into an accepted version of events.

That is precisely when a structured investigation matters. Relevant records need to be reviewed, conflicting accounts tested and the people involved given a fair opportunity to respond.

The review should also consider whether training, supervision, staffing or processes contributed to events, rather than assuming every issue rests with one person. Independence alone does not guarantee fairness; clear scope, evidence and transparent reasoning matter more.

Cornerstone supports care providers with investigations, bringing practical experience of care delivery, leadership and governance. We review the evidence, explore different accounts and set out findings clearly, within an agreed scope.

The useful question is simple: could you explain how the conclusions were reached?

The strongest infection control habit is often the one nobody notices.

This International Infection Prevention Week is a good reason to watch what happens between formal audits.

❓ Does a colleague politely remind someone about hand hygiene?
❓ Is a damaged cleaning item replaced immediately?
❓ Can staff report that a procedure is impractical without being blamed?

These everyday interactions tell leaders whether infection prevention is part of the culture or simply something people demonstrate when being observed.

✔️ Choose one routine this week and follow it from start to finish with the team.
✔️Ask what makes compliance easier, where shortcuts appear and what needs fixing.

Good IPC is not a perfect score on inspection day. It is reliable practice on an ordinary Wednesday.

Consultancy observation: The audits were complete. Why did the same issues keep returning?

One pattern we sometimes see through consultancy work is a service where audits are being completed and actions are being closed, yet some of the same findings continue to appear again the following month.

That is the point at which the question needs to change. Rather than asking only whether the action was completed, leaders need to ask whether it actually worked. Did staff understand it? Did practice change? Was the improvement sustained once the immediate focus moved elsewhere?

Closing an action records what was done. Checking what happened afterwards tells you whether it made a difference. That distinction is worth building into routine governance reviews.

The conversation you avoid can become the standard you accept

When poor practice or difficult behaviour is left unaddressed, other people notice. What began as a manageable concern can gradually become part of the culture.

A timely conversation gives someone the chance to understand the concern, respond to it and receive support to improve. It also shows the wider team that standards matter.

Is there a conversation in your service that has been delayed for too long?

Who supports the person everyone else turns to?

Registered managers carry responsibility for staffing, safeguarding, families, quality and the people receiving care. Because they are the person others rely on, it can be easy to assume they are coping.

Support needs to be more than a wellbeing poster or an annual conversation. It includes a manageable workload, clear decisions, access to advice and space to say when something is becoming too much.

On World Mental Health Day, providers could ask their managers a simple question: ‘What support would make the biggest difference to you right now?’ Sometimes making room for an honest answer is a useful place to start.

Whose decision is it to share a resident’s photograph?

A photograph may capture a happy moment, but enjoying that moment does not automatically mean someone wants their image published.

The starting point is the person themselves. They should be supported to make the particular decision wherever possible and given clear information about what is being proposed, including whether a photograph is simply being taken or whether it will also be shared publicly. Those are separate decisions. If there is reason to doubt capacity for that particular decision, capacity should be assessed properly. Only where the person lacks capacity does a best interests decision arise, taking account of their wishes, feelings, values and the other relevant circumstances.

There is also a data protection consideration when an organisation uses a person’s photograph. The purpose and lawful basis for using personal information should be considered before it is used, particularly where an image is intended for marketing or social media. The question should never simply be whether the image would make a good post for the service.

This is one of those areas where good governance, dignity and person centred decision making need to work together. It may be worth reviewing how photography and image sharing decisions are actually made in your service, rather than simply whether a consent form exists.
